For deep-focus knowledge work - engineering, design, writing, research - remote-first models with rich async documentation consistently outperform. For collaborative, high-context work - leadership, sales, complex negotiations - a strong in-person rhythm is hard to replace.

Most businesses need both. The teams getting it right are explicit about which mode each part of their work requires, and they design their calendars, tools and hiring around that.

Culture, meanwhile, is not a location. It is a set of behaviours: how decisions get made, how feedback lands, how success is celebrated. Those can travel across time zones - but only if they are written down, modelled by leadership and reinforced deliberately.

Whichever model you choose, communicate it clearly in your hiring process. Candidates want to know what a real week will feel like, not a marketing version of it.
